PERCEPÇÃO FEMININA ACERCA DO TETO DE VIDRO EM INSTITUIÇÃO DE ENSINO SUPERIOR NA CIDADE DE NOVA IGUAÇU

Abstract

This dissertation is composed of a compilation of three scientific articles that address the glass ceiling metaphor in administrative positions at two Higher Education Institutions located in Nova Iguaçu, RJ. The central objective is to understand the mechanisms used by women to ascend to management positions in these institutions—one public and the other private—analyzing the barriers that still hinder their presence at the highest levels of administration. The first article performs a bibliometric analysis of authors who investigate the topic, seeking to identify trends and gaps in research on the "glass ceiling" in the academic context. The second article presents a systematic literature review, bringing together studies that discuss the concept of "glass ceiling" and its relationship with the advancement of women in leadership positions. The third article, of a descriptive and exploratory nature, adopts a qualitative and quantitative approach and uses semi-structured interviews with women who hold administrative management positions in the two institutions. The quantitative aspect, analyzing data obtained from interviews, demonstrates that although there is a significant presence of women in middle management positions, barriers persist that hinder their access to the highest levels of administration in higher education institutions. The study shows that, even with skills and qualifications equivalent to those of men, women still face structural and cultural obstacles that limit their professional advancement in public and private higher education organizations.

Esta dissertação é composta por uma compilação de três artigos científicos que abordam a metáfora do teto de vidro nos cargos administrativos de duas Instituições de Ensino Superior localizadas em Nova Iguaçu, RJ. O objetivo central é compreender os mecanismos utilizados por mulheres para ascender aos cargos de gestão nessas instituições — uma pública e outra privada — analisando as barreiras que ainda dificultam sua presença nos níveis mais altos da administração. O primeiro artigo realiza uma análise bibliométrica de autores que investigam o tema, buscando identificar tendências e lacunas nas pesquisas sobre o "teto de vidro" no contexto acadêmico. O segundo artigo apresenta uma revisão sistemática da literatura, reunindo estudos que discutem o conceito de "teto de vidro" e sua relação com a ascensão feminina a cargos de liderança. O terceiro artigo, de natureza descritiva e exploratória, adota uma abordagem qualitativa e quantitativa e utiliza entrevistas semiestruturadas com mulheres que ocupam funções de gestão administrativa nas duas instituições. Na dimensão quantitativa, os dados obtidos nas entrevistas demonstram que, embora haja uma presença expressiva de mulheres em cargos intermediários, ainda persistem barreiras que dificultam sua chegada às posições mais elevadas da administração das instituições de ensino superior. O estudo evidencia que, mesmo diante de competências e qualificações equivalentes às dos homens, as mulheres continuam enfrentando obstáculos estruturais e culturais que limitam sua ascensão profissional nas organizações públicas e privadas de ensino superior.
